Graduates of Russian universities lack soft skills. They encounter this problem at their first job, according to a study by the Higher School of Economics. Experts surveyed almost 10 thousand graduates. They were shown a list with 18 skills, eight of which were professional or technical skills, that is, hard skills, and 10 were personal qualities necessary for work – soft skills. The respondents had to identify the positions that they missed most in their first job.

Most often, respondents chose hard skills. As for personal qualities, first of all, respondents pointed to problems with stress resistance, responsibility, multitasking and communication. The lack of soft skills among graduates may be a consequence of weak professional skills, says HR business partner and career consultant Yana Glazova: “There are not enough hard skills, and because of this there may be a lack of soft skills. When a person does not know what is being done and how, he is in a state of stress. There is such a problem, but I would not say that it is fundamental; it is rather a lack of experience and knowledge.

What soft skills are most in demand when hiring today? Accurately adaptable to conditions and requirements. Everything changes very quickly, and it is important that a person can quickly adapt. And as a result – resistance to stress and willingness to learn. This is continuous ongoing training, it is in great demand, that is, you need to be constantly in trend and monitor what is relevant in the profession.

Adaptation programs are used extremely rarely. There is more of a fight against burnout, perhaps normalizing the balance between personal life and work. There are different approaches. Despite the fact that the remote work format is very developed, many companies create corporate portals and cheat sheets where you can see who to go to for what questions. But most often, at the initial stage of adaptation, what is missing is more human support rather than automation. It is important for a newcomer to be supported. As for a psychologist, you won’t approach the manager, you’ll be afraid, but you can talk to a psychologist quite openly, especially since this is a confidential story.”

“Kommersant FM” asked the heads of Russian companies: how important are the soft skills of their employees to them?

Co-founder of the Bitrix 24 service Sergey Ryzhikov: “Of course, I pay attention to such “skills.” Some, especially communication ones, play a decisive role. Just the other day we were looking at a case where a team of employees is not being recruited for the first time, and this becomes a serious problem because the manager cannot build relationships with them and breaks down. We have a professional psychoanalyst on our team. We can advise the employee to talk to a specialist.”

General Director of the Uralenergotel company Alexey Belsky: “We naturally pay attention to this because the communication base is very important for teamwork and interaction. No matter how technically brilliant a person is, if he cannot transfer his genius to someone or use it somehow, it is useless. We often take examples from life during interviews, that is, we have built-in analytics of a person’s character and soft skills both in the intermediate interview, and in the initial interview, and even during the work process.”

General Director of MOStroyproekt company Mikhail Zubov: “I conduct interviews in person—the final stage of hiring an employee. Often, when asked about the reasons for changing jobs, applicants cite “a misunderstanding with the manager.” Or, for example, they say: “I came, what should I do, no one tells me or helps me?” I answer: “Do you think that you should be prompted and helped all the time?” Many people believe that a leader should instruct and give advice. There is some kind of infantilism in this, a decrease in the level of independent decision-making, an absolute reluctance to analyze this or that issue, because it is better to ask someone.”

More than half of employers experienced fear of losing employees at the end of 2023, according to a Get Experts survey. About 500 company representatives took part in it. 57% of respondents admitted that during the year some employees changed their field of activity. Employers attribute this to professional burnout, reluctance to do the same job, and lack of career growth.
